Cephalotus cutting

Waht is the best way to take cuttings (leaf cuttings) from a ceph plant? Everytime i would take one from my plant, the leaf will grey away. I have the leaves on a mix of peat and sand. I cover the tip a alittle with pinches of peat. i thin the problem is that i dont get the base well (the white part). Also, every time im taking a cutting, it seems im ripping the whole plant out lol.
